A TalentCode HR leadership session in progress with a firm's leadership team

For law firms and legal networks

What separates firms isn't legal skill. It's everything else.

Two capability gaps decide how a law firm performs: leading people, and winning work. Take the five minute diagnostic to see which one is costing you more.

The two gaps

The two questions firm leaders ask us most

Directors, principals, managing partners. Different firms, different titles, same two questions.

"How do we stop losing the lawyers we want to keep?"

"How do we get more of our team bringing in work?"

01

Gap one

The people leadership gap

Lawyers are promoted for technical excellence, then handed a team. Performance conversations get avoided, work doesn't get delegated, good people leave, and no one has been shown how to do it differently.

02

Gap two

The business development gap

A few people bring in most of the work. Referral relationships sit on a contact list instead of being worked. The rest of the firm was never taught how to build a pipeline, build a profile, or contribute to winning work.

Where it comes from

What promotion selects for, and what leadership actually requires

Firms promote on the first column. They hold their leaders accountable for the second. Almost nobody funds the bit in between.

04

Accountable forJudgement on people. Performance conversations, capability calls, and the ones that keep getting deferred.
05
Selected forIndividual reputation
Accountable forVisible leadership of the firm, and a successor ready before you need one.

This isn't a criticism of your leaders. It's what happens when a firm asks people to do a job it never prepared them for.

23%

Staff turnover across Australian law firms, from ALPMA's survey of 345 firms. More than one in five private practice lawyers intend to look for a new job this year. Very little of that is about money.

What it costs

The cost is real, and it rarely gets named as a capability problem

By the time it reaches a leadership meeting it looks like a resourcing problem, or a market problem. It's usually neither.

Senior associates resign in clusters

Two or three within months of each other, out of the same team, with exit reasons nobody quite believes.

Referral sources go quiet

Relationships that once produced steady instructions haven't been worked in eighteen months, and nobody owns them.

Work stays at the top

Delegating takes longer than doing it. Work sits too high in the team, write-offs climb, and capacity never frees up.

Performance issues run for years

Everyone in the firm knows. The conversation never happens, because no one's been shown how to have it well.

Growth rests on a few shoulders

Two or three people bring in most of the work. When one of them slows down or leaves, so does the pipeline.

Succession stalls

Nobody can agree who's ready, because readiness has never been defined or developed.

"Lawyers rarely resign from a firm. They resign from the person they report to."

What we work on

The capabilities that decide whether a firm grows or stalls

We build these one to one, as a program for a group, or as a session to the whole firm. Most firms need two or three of these, not the lot.

People leadership

Leading lawyers, having the performance conversations, and building a team that good people want to stay in.

Referrer networks

Building referral relationships deliberately and working them properly, so they send you matters instead of Christmas cards.

A pipeline of work

Spreading the load beyond the same two or three people, and getting the wider team confident enough to contribute to bringing in work.

Personal brand and profile

Building a personal brand your people are actually known for, and communicating with influence and impact so the market sees the expertise that's already there.

Presence, persuasion and networking

How your people hold a room, carry a point without arguing it, and build the relationships that turn a good lawyer into someone clients and referrers seek out.

Prioritisation and delegation

Getting work to the right level, protecting senior time, and running a practice without running out of hours.

Firm management fundamentals

For your future leaders. How a firm actually runs, what the role requires commercially, and how to lead people before they're expected to.

Leading through change

Growth, restructure, merger, or bringing AI into the practice. Building the buy-in and the resilience to get through it with the team intact.

Start here

Not sure which gap is costing you more?

Ten questions, about five minutes. It asks how work is won, how it's delegated, how performance conversations get handled and how ready your emerging leaders really are. Your result comes up on screen the moment you finish, with a read on which gap is costing you more and where we'd start if the firm were ours.

Take the diagnostic

No cost, no obligation, and no waiting. Your result appears as soon as you submit. Anything you share, here or in a conversation with us, is treated confidentially.

What it covers

  • How concentrated new work is across the firm
  • Whether referral relationships are owned and worked
  • How work gets delegated, and what stays too high
  • How performance conversations actually get handled
  • How ready your emerging leaders are

How we work

No two programs are the same, because no two firms are.

Generic content changes no one. We work out what's actually driving it before we propose anything, then build around what we find. Never pulled off a shelf. Most firms start in one of three places.

Keynote or session

A keynote on the topic that matters right now

Built around a target topic for your firm or your network, with practical takeaways people can use straight away. Leaders leave with something concrete to start the discussion and act on back at the firm, not a set of slides nobody opens again.

Leadership retreats, firm-wide days, conferences, and programs for networks like Meritas, Law Australasia and ALPMA.

Program

Capability program for a defined group

Built for senior associates, emerging leaders or an incoming leadership cohort. People leadership, delegation and prioritisation, winning work and referral relationships, influence and presence.

Firms building their next generation of leaders deliberately.

Coaching

One to one leadership coaching

One to one work with two or three of your leaders where the need is specific and pressing. Confidential, practical, and focused on what's actually costing the firm.

A known issue the firm has decided to address properly.

Practice leaders at a TalentCode HR firm-wide session

Whichever way you start, the build is the same

01

Discover

We get inside your firm first. The real gaps, the pressure your leaders and lawyers are under, where performance leaks.

02

Design

We shape the program around what we find. Your matters, your language, the capabilities that matter to your leadership team.

03

Deliver

Facilitated, not presented. Your people work on live issues from their own practice, led by someone senior enough to be challenged in the room and hold the line.

04

Embed

Where most providers stop, and we don't. Peer pods, leader check-ins and action planning keep it alive a quarter on.

05

Measure

We measure what changes in the firm, not who showed up on the day.

Before you decide

Fair questions, straight answers

We already run CPD. How is this different?
CPD keeps practising certificates current. It doesn't teach a leader how to hold a performance conversation, delegate properly, or build a referral network that actually brings work in. Different problem, different work.
Our people are time poor. What does this actually take?
We design the program and the sessions around you. Your objectives come first, then the practical considerations sit alongside them: time, availability across the leadership group, commercials, and how much disruption the firm can absorb. Some firms want a half day. Others want a program running across a few months. Either way, it is built to meet what you have set out to achieve, not to fit a format we already had.
Do you understand how a law firm actually works?
We work with firms and legal networks across the country, including Meritas, Law Australasia and ALPMA. We understand how work gets won, how utilisation drives the numbers, how directors, principals and partners are rewarded, and why succession stalls. You won't spend the first session explaining how a firm works.
Some of our leaders won't want to be in the room.
That's usually the strongest reason to run a firm-wide session first. It puts the issue in front of everyone at once, so nobody feels singled out. And the people who push back hardest tend to tell you the most about what's really going on.
We tried leadership training before and it didn't stick.
Usually one of three things. One person went. The content was generic. Or nothing was built in to keep it going once the session ended. A program scoped to your firm fixes the second, and structured peer support with follow-up fixes the third.
What does it cost?
It depends on scope, which is why we start with a conversation rather than a rate card. You get a clear proposal before anything is committed.

Neither gap closes on its own.

Tell us what's happening in the firm. We'll ask what's driving it, what's been tried already, and where it's costing you. If we're not the right fit for it, we'll tell you.
